Gender pay gap persists in GCCs; women earn less across levels, says study

Contractual male employees get 4.4% more pay than women at entry-level positions in technology global capability centers (GCCs) in India, widening to 6% and 16.3% at mid and senior-level roles respectively, showed a study by TeamLease Digital, a specialised staffing firm.

GCCs, however, improved their gender diversity ratio, particularly in mid and senior levels. It rose to 13.68% in 2024 from 12.12% in 2023 at mid-level positions. In the case of senior roles, the share of women workers increased to 13.6% from 8.14% during the period.

The study analysed 13,000 associates from TeamLease Digital’s tech contractual workforce between 2020 and 2024.

TeamLease Digital’s findings showed gender pay disparities in GCCs are alarmingly pronounced, especially in senior and technical roles where women face significant obstacles to career advancement.

A detailed sector-wise analysis revealed sharp inequalities in the banking, financial services, and insurance (BFSI) segment, with women earning 26.3% on average less than male counterparts. "This divide grows further at senior levels, with women experiencing a pay gap of 23.8%," according to TeamLease.

In life sciences and healthcare GCCs, the pay gap is at a striking 29.5%, with a pronounced 23.5% disparity at senior levels—one of the highest across sectors. "In contrast, tech GCCs show a better overall gap of 19%," according to the analysis. The energy sector exhibited a notable pay gap of 15% overall.

The findings further highlight an average pay gap of 16.4% at senior levels across GCCs.

City-wise, the analysis revealed that in Tier 1 cities, female participation in GCCs remains relatively high despite challenges like high-pressure work environment and limited career growth opportunities. In Tier 1 cities, women make up almost 40% compared to 23.36% in Tier 2 cities, according to TeamLease.

“TeamLease Digital’s analysis sheds light on both the progress made and the challenges that remain in creating a truly inclusive workforce. Now, it is time for organisations to ensure equity in growth, compensation, and leadership visibility,” said Neeti Sharma, CEO at TeamLease Digital.
